BambooHR exposes a broad set of HR objects: employee records, employment status history, time-off requests, applicant tracking (job openings, applications), time tracking, and performance reviews. This integration covers three object types — employees, job openings with their applications, and time-off records — which together provide the clearest performance signals for HR and recruiting functions. Objects such as training, benefits, or company files were excluded because they do not produce individual-level performance indicators that can be attributed to an owner and tracked against an OKR. Five KPIs were retained, selected against three criteria: ability to attribute to an owner, resistance to gaming, and balance between leading and lagging indicators.

Recruiting effectiveness: reading the hiring funnel through paired indicators

Time to Fill measures the average number of days between a job posting and an accepted offer, attributed to the recruiter or hiring lead responsible for the position. It is the most widely used efficiency benchmark in talent acquisition and functions as a leading indicator: a deterioration in Time to Fill signals capacity constraints or sourcing gaps before they affect business operations. Offer Acceptance Rate measures the proportion of formal offers that candidates accept, similarly attributed to the hiring lead.

These two indicators are in deliberate tension. Time to Fill can be compressed by extending offers quickly to candidates who may not be strong fits, inflating throughput at the cost of quality. Offer Acceptance Rate neutralizes this risk directly: a recruiter who rushes to close positions will see a declining acceptance rate as candidates assess offers that do not match their expectations. Reading both indicators together reveals whether speed is being achieved at the expense of selectivity. A recruiter maintaining a short Time to Fill and a high Offer Acceptance Rate is demonstrating both sourcing efficiency and targeting precision — a combination that no single indicator can establish.

Workforce dynamics: growth and retention as a management signal

Voluntary Turnover Rate measures the share of employees who chose to leave relative to average headcount, attributed to their direct manager via the supervisor field. It is the primary retention signal in HR management and reflects, with a lag, the conditions experienced by employees in a given team. Headcount Growth measures the net change in team size over a period — hires minus terminations — also attributed to the supervising manager. Both KPIs are anchored to the same attribution field, which allows them to be read in combination at the manager level.

The combination of these two indicators reveals the underlying dynamic of team evolution in a way that neither captures alone. A high Headcount Growth rate alongside a rising Voluntary Turnover Rate indicates that a manager is adding headcount faster than the team can absorb new members, or that the conditions of work are deteriorating in parallel with growth — a pattern common in rapid-scaling environments. Conversely, a stable or declining Headcount Growth combined with a low Voluntary Turnover Rate suggests a steady team under solid management. A manager showing consistent growth and contained turnover is demonstrating workforce stewardship that translates directly into sustainable organizational capacity.

Engagement signal: Absenteeism Rate as an early warning

Absenteeism Rate measures the proportion of approved time-off days relative to total working days in the period, aggregated at the manager level. Unlike the other KPIs in this integration, it does not measure an outcome produced by the manager — it measures the state of the team. An increase in Absenteeism Rate on a given team frequently precedes disengagement and, with a longer lag, voluntary turnover. This makes it the only leading indicator in the retention dimension: Voluntary Turnover Rate confirms what Absenteeism Rate had already suggested weeks or months earlier.

The relationship between Absenteeism Rate and Voluntary Turnover Rate constitutes a temporal chain. An HR business partner or People Operations team that monitors both simultaneously can detect retention risk before it materializes as a departure. A manager whose team shows a sustained rise in Absenteeism Rate and no change in Voluntary Turnover Rate is in a window of intervention — the lagging indicator has not yet confirmed the trend that the leading indicator is already expressing.

Scope and limits of the integration

BambooHR records employment status changes, offer outcomes, and time-off approvals, but it does not measure the quality of people management. A manager with a low Voluntary Turnover Rate may have retained a team through strong leadership or through structural factors — a market with few alternatives, a unique benefit package — that are invisible in API data. Offer Acceptance Rate reflects whether candidates accept an offer, not whether the hire ultimately succeeds. Time to Fill measures speed of process, not quality of outcome. These are important boundary conditions that the integration does not resolve.

Furthermore, several BambooHR features are optional add-ons not available on all plans — time tracking in particular. The Absenteeism Rate KPI depends on consistent use of the time-off module; organizations where employees do not log time-off requests in BambooHR will produce systematically understated values. The reliability of all five KPIs depends directly on the data-entry discipline of HR teams and managers: incomplete termination reason records will undercount voluntary departures, and job openings that are not closed in the system when filled will distort Time to Fill. Rigorous system usage is a precondition for meaningful KPI values.
